Diese Masterarbeit untersucht, inwiefern Elemente des “New Work”-Konzepts zum psychologischen und strukturellen Empowerment in der beratenden Sozialen Arbeit beitragen können. Ausgangspunkt ist die Beobachtung, dass Fachkräfte in diesem Feld zunehmend mit verdichteten Arbeitsbedingungen, begrenzten Ressourcen und starren Organisationsstrukturen konfrontiert sind, was ihre berufliche Autonomie und Wirksamkeit beeinträchtigen kann. Vor diesem Hintergrund wird der zentralen Forschungsfrage nachgegangen, ob und in welcher Weise innovative Arbeitskonzepte das Empowerment von Sozialarbeiter:innen im Berufsalltag fördern.  
 
Ziel der Arbeit ist es, die Wechselwirkungen zwischen organisationalen Strukturen und individuellen Empowerment-Erfahrungen zu analysieren und ein Kategoriensystem zu entwickeln, das beide Dimensionen im Kontext Sozialer Arbeit differenziert abbildet. Im Fokus stehen insbesondere partizipative Führung, Entscheidungsspielräume sowie die Integration sinnstiftender Arbeitsprozesse.  
 
Methodisch basiert die Arbeit auf der qualitativen Inhaltsanalyse nach Mayring. Die Datengrundlage bilden leitfadengestützte Expert:inneninterviews mit Fachkräften, Leitungspersonen und Geschäftsführungen aus verschiedenen Organisationen der Sozialen Arbeit. Die Auswertung erfolgt deduktiv-induktiv entlang eines neunstufigen Kategoriensystems, das zentrale Aspekte psychologischen und strukturellen Empowerments umfasst.  
 
Die Ergebnisse zeigen, dass transparente Kommunikation, flexible Arbeitsgestaltung und partizipative Entscheidungsprozesse das Erleben von Autonomie, Selbstwirksamkeit und beruflicher Sinnhaftigkeit deutlich fördern. Gleichzeitig wirken strukturelle Hürden – etwa hierarchische Vorgaben, fehlende strategische Verankerung oder chronische Unterfinanzierung – hemmend auf die nachhaltige Umsetzung von “New Work”-Prinzipien. Das entwickelte Kategoriensystem bietet ein praxisnahes Analyseraster zur Einschätzung von Empowerment-Potenzialen in Organisationen der Sozialen Arbeit.

This master’s thesis explores the extent to which elements of the New Work concept can contribute to both psychological and structural empowerment in the field of counselling-oriented social work. The starting point is the observation that professionals in this field are increasingly confronted with intensified working conditions, limited resources, and rigid organizational structures, all of which can diminish their autonomy and perceived effectiveness. Against this backdrop, the central research question investigates whether and how innovative work approaches foster empowerment in the everyday professional life of social workers.  
 
The aim of the study is to analyze the interrelations between organizational structures and individual experiences of empowerment, and to develop a category system that reflects both dimensions within the context of social work. Particular focus is placed on participatory leadership, decision-making autonomy, and the integration of meaningful work processes.  
 
Methodologically, the thesis applies qualitative content analysis according to Mayring. The empirical basis consists of semi-structured expert interviews with professionals, managers, and executives from various social work organizations. The analysis followed a combined deductive-inductive approach and led to the development of a category system that encompasses key aspects of psychological and structural empowerment.  
 
The findings indicate that transparent communication, flexible work arrangements, and participatory decision-making significantly enhance professionals’ sense of autonomy, self-efficacy, and meaningfulness. At the same time, structural barriers—such as hierarchical constraints, lack of strategic orientation, and chronic underfunding—impede the sustainable implementation of New Work principles. The resulting category system offers a practice-oriented analytical tool for assessing empowerment potential in social work organizations.
